护士感知的护士长领导风格与护士工作投入的关系研究与探索

摘  要:目的研究护士感知的护士长领导风格与护士工作投入的关系,为提高护士长管理效能和护士的工作投入提供实证依据。方法运用变革型、交易型领导风格量表、工作投入量表对311名护士进行调查,运用SPSS软件对数据进行分析。结果护士感知的护士长变革型领导风格均分为(4.12±0.64)分,高于交易型领导风格均分(3.94±0.68)分;变革型领导风格中德行垂范维度均分最高,为(4.30±0.90)分,个性化关怀维度均分最低,为(3.96±0.84)分;交易型领导风格中主动例外管理维度均分最高,为(3.94±0.68)分,被动例外管理维度均分最低,为(3.25±1.46)分;护士工作投入的奉献维度均分最高,为(3.68±0.77)分,活力维度均分最低,为(3.51±0.71)分。单因素方差分析表明护龄、科室、职称对护士工作投入的差异有统计学意义。多元分层回归分析表明护士长变革型领导风格能正向引导护士的工作投入。结论在护理实践中,护士长应重视运用变革型领导风格,提高护士的工作投入,进而提高护士工作绩效。Objective To explore the relationship between head nurses leadership style and nurse work engagement,providing empirical evidence for improving the management effictiveness and nurses work engagement of head nurse.Methods The transformational leadership style scale,transactional leadership style scale and work engagement scale were used to investigate 311 nurses.Results The average score of transformational leadership style of head nurses perceived by nurses(4.12±0.64)was higher than that of transactional leadership style(3.94±0.68).Among the dimensions of transformational leadership styles,the average score of the dimension of moral exemplary behavior was the highest(4.30±0.90),while the average score of the dimension of personalized care was the lowest(3.96±0.84);In transactional leadership style,the average score of active exception management dimension was the highest(3.94±0.68),and the average score of passive exception management dimension was the lowest(3.25±1.46);The average score of the dedication dimension of nurses' work engagement was the highest(3.68±0.77),while the average score of the vitality dimension was the lowest(3.51±0.71);The transformational leadership style of head nurses can positively increase nurses job engagement.Conclusions In nursing practice,head nurses should focus on applying transformational leadership style to increase work engagement,and thereby improve work performance.
