摘　　要：目的:考察员工工作不安全感对情感耗竭与生理健康的影响以及表面顺从的中介作用和职位的调节作用。方法:对631名员工进行间隔1个月的两阶段纵向调查,时间点1采用工作不安全感量表施测并采集员工职位水平情况,时间点2采用表面顺从、情感耗竭、生理健康量表施测。结果:(1)员工表面顺从在工作不安全感与情感耗竭及生理健康间起中介作用;(2)职位调节工作不安全感与表面顺从之间的关系,从而也调节从工作不安全感经由表面顺从到情感耗竭/生理健康之间的中介路径。随着员工职位水平的提升,其工作不安全感会引发更高水平的表面顺从并进而带来更为严重的情感耗竭与健康不良。结论:员工工作不安全感通过表面顺从的中介而给情感耗竭与生理健康带来不良影响,此关系过程受到职位水平的边界条件影响。Objective:To investigate the influence of job insecurity on emotional exhaustion and physical health,as well as the mediating effect of facades of conformity and the moderating effect of position.Methods:A two-stage longitudinal survey with a one-month interval was conducted on 631 employees.Participants completed job insecurity scale and provided position level information at Time 1;participants completed facades of conformity scale,emotional exhaustion scale,and physical health scale at Time 2.Results:(1)Facades of conformity played a mediation role between the relation of job insecurity and emotional exhaustion as well as physical health;(2)Position moderated the relationship between job insecurity and facades of conformity as well as the whole process from job insecurity to emotional exhaustion and physical health via facades of conformity.Specifically,as the position level improved,the effect of job insecurity on facades of conformity increased,which in turn related to more emotional exhaustion and severe health issues.Conclusion:Job insecurity influences both emotional exhaustion and physical health via facades of conformity,and position plays the role of boundary condition.
