摘 要:“双减”政策的颁布蕴含减负和提质双重目的。学校课后服务是落实“双减”政策的主要抓手,教师是促进学校课后服务高质量发展的重要角色。“双减”背景下教师减负提质的现实逻辑包括教育生态需要、教师心理发展需求、学生发展需要。然而现实是,教师在落实学校课后服务中面临诸多角色困境:课内课外双重任务加剧教师的角色负担、多样化的服务需求增加教师的角色压力、社会群体过高期望加重教师的角色焦虑、激励不足及集权化管理降低教师的角色动机,这些共同构成教师减负提质的现实阻力。针对学校课后服务中教师的角色困境,一方面通过教师角色的社会调适和自我调适实现教师减负,另一方面通过教师以领导者、开发者、组织者、主导者等一系列的角色重塑实现学校课后服务质量的提升。The promulgation of the“double reduction”policy contains the dual purpose of reducing the burden and improving the quality.School after-school service is the main starting point to implement the“double reduction”policy,where teachers play an important role in promoting the high-quality development of school after-school service.In the context of“double reduction”,the realistic logic of teachers' burden reduction and quality improvement includes the requirements of educational ecology,teachers' psychological development and students' development.However,teachers are faced with many role dilemmas in the implementation of school after-school services:dual tasks in-and-after class aggravate the role burden of teachers,diversified service demands increase the role pressure of teachers,excessive expectations of social groups exacerbate the role anxiety of teachers,and insufficient incentives and centralized management discourage teachers' role motivation,which together constitute the realistic resistance of teachers to reduce the burden and improve the quality.To address the role dilemma of teachers in school after-school service,on one hand,teachers can reduce their burden through social adjustment and self-adjustment,and on the other hand,they can improve the quality of school after-school service by reshaping their roles as guiders,developers,organizers and leaders.
