职业锚理论视角下新手教师的离职与回归研究

摘  要:新手教师的离职与回归不仅影响教师队伍的稳定性,也关系教育系统的可持续发展。研究以职业锚理论为视角,选取一名教师进行半结构化访谈,描述和解释其离职与重返教坛的过程。该教师的职业道路经历了从情感驱动的职业期望形成,到现实挑战下的职业动摇,再到离职期间的职业迷茫,最终通过反思与实践,实现了职业定位的理性调整和坚定职业锚。研究发现,新手教师在职业锚形成过程中,经历了从感性认知到理性定位、从边缘性参与到向心性参与的过程。作为职场上易受挫折群体,新手教师在职场困境中应理性审视职场规训,增强职业生命韧性。The turnover and re-entry of novice teachers affects not only the stability of the teaching staff,but also the sustainability of the education system.Based on the Career Anchor Theory,this paper employs semi-structured interviews with a teacher to delineate and interpret the process of leaving and returning to the teaching profession.The teacher′s career path includes stages from the emotional formation of career expectations to the wavering of career commitment in light of practical challenges,and finally to the period of career ambiguity during professional departure.Through reflection and continued practice,the teacher achieved a rational realignment of career positioning and solidified their career anchor.The findings suggest that novice teachers undergo a transition from perceptual to rational cognition and from peripheral to integral participation in the formation of their career anchors.As a group particularly vulnerable to professional setbacks,novice teachers should critically evaluate workplace norms and enhance their professional resilience in the face of career obstacles.
