摘 要:工作场所学习是一个新兴的研究和实践领域,其重要性和潜力被低估,处于被遮蔽的状态。随着知识和技术的快速更迭,工作与学习的关联愈发紧密,需要重申工作场所学习的价值,澄清其内在机理。通过梳理2010年以来国际工作场所学习的新成果,发现当前的研究呈现出多元化、微观化的特点,“人力资源开发”范式与“工作场所学习”范式正在走向融合。从研究进展上看,一方面,越来越多的研究开始强调认知风格、学习动机、自我效能感等个体因素对学习的影响;另一方面,研究者更加关注个体之间、个体与组织的社会文化情境之间、个体与工作任务之间,以及个体与自身的生活历史之间的多维度、多层次的互动与调节过程。从研究趋势上看,研究者从关注学习者外显能力的提升,转向关注那些内隐性、非结构化的学习过程。未来,如何弥合和超越非正规和非正式学习、个体和组织、获得和参与、学习的传播和转化之间的间隙,使工作场所学习的过程更加清晰,是工作场所学习研究的重要课题。Workplace learning is an emerging field of research and practice,with its importance and potential being underestimated and obscured.As knowledge and technology rapidly evolve,the connection between work and learning becomes increasingly close,and it is necessary to reaffirm the value of workplace learning and clarify its intrinsic mechanism.By reviewing the latest theoretical achievements in international workplace learning since 2010,it has been found that current research exhibits diversified and microcosmic characteristics.The"human resource development"paradigm and the"workplace learning"paradigm are moving towards each other to form an integration.From the perspective of research progress,on the one hand,an increasing number of studies have begun to emphasize the impact of individual factors on learning,such as cognitive style,learning motivation,self-efficacy,etc..On the other hand,researchers are paying more attention to the multidimensional and multi-level interactions and regulatory processes between individuals,between individuals and organizational socio-cultural contexts,between individuals and work tasks,and between individuals and their life histories.In terms of research trends,researchers have shifted their focus from the improvement of learners'explicit abilities to the exploration of implicit and unstructured learning processes.In the future,how to bridge and transcend the gap between informal and informal learning,individual and organization,access and participation,dissemination and transformation of learning,and make more clear of the process of workplace learning is an important theme of workplace learning research.
