摘  要:青年教师作为县域学校潜在的优质师资和中坚力量,是县域学校长远发展的重要动能。然而,婚育需求与供应矛盾中的家庭建设困境、工作理想与现实落差中的职业发展困境、精神追求与传统冲突中的社会融入困境都成为影响青年教师在县域生活和发展的现实阻碍,导致其无法长久服务县域教育。从宏观到微观层面逐层分析,实为区域发展的不均衡、组织网络的脱嵌以及教师个体自我认同的焦虑等深层原因所致。吸引青年教师扎根县域,需要推动县域整体高质量发展,创建良好的宏观就业环境;加强学校建设和对教师的关怀,提升组织嵌入的水平;构建教师反身性的生活方式,降低自我认同的焦虑。Young teachers are crucial to the long-term development of county-level schools,serving as potential high-quality educators and the backbone of local education.However,various dilemmas hinder their willingness to stay,including the family-building dilemma caused by the conflict between marriage and childbirth demands,the career development dilemma in the gap between work ideals and reality,and the social integration dilemma in the conflict between spiritual pursuit and tradition have all become practical obstacles that affect the life and development of young teachers in the county,leading to their inability to serve county education an extended period.From a macro-to-micro perspective,these challenges are rooted in deep-seated factors such as uneven regional development,disconnected organizational networks,and individual anxiety about self-identity.To attract young teachers to settle in county-level regions,it is essential to foster regional development,create a favorable employment environment,strengthen school infrastructure and provide targeted support for teachers,improve organizational and network cohesion,and promote a balanced lifestyle to reduce self-identity anxiety.
