摘 要:目的本研究旨在探讨工作自主性与其职业延迟满足之间的关系,检验组织自尊和工作嵌入在其中的中介作用。方法选取893名企业员工作为研究被试,完成工作自主性量表、组织自尊量表、工作嵌入量表、职业延迟满足量表的问卷调查。结果工作自主性对职业延迟满足的直接效应不显著,组织自尊和工作嵌入各自的中介效应及二者的链式中介效应显著。结论本研究探讨了企业员工职业延迟满足的影响机制,强调了组织自尊与工作嵌入在其中的作用,为组织提供了管理建议。Objective The aim of this study is to explore the relationship between work autonomy and vocational delayed gratification,and to examine the mediating role of organizational-based self-esteem and job embedding.Methods 893 enterprise employees were selected as research subjects to complete a questionnaire survey on the work autonomy scale,organizational-based self-esteem scale,job embeddedness scale,and vocational delayed gratification scale.Results The results showed that the direct effect of work autonomy and vocational delayed gratification was not significant,while the mediating effects of organizational-based self-esteem and job embedding,as well as their chain mediating effects,were significant.Conclusion This study explores the impact mechanism of employee vocational delayed gratification,emphasizes the role of organizational-based selfesteem and job embedding,and provides management suggestions for organizations,which has certain theoretical and practical significance.
