摘 要:面对不合规任务,员工如何积极应对从而保持工作主动行为是组织行为学中一个极具挑战性的研究问题。基于积极组织行为学视角和情绪认知评价与创伤后成长理论,通过对企业员工429份有效样本进行实证分析,研究发现:不合规任务对消极情绪有显著正向影响,对员工主动行为有显著负向影响;消极情绪在不合规任务和员工主动行为之间起到中介作用;成长型心智模式在不合规任务与消极情绪之间具有负向调节作用,且表现为有调节的中介作用。研究结论不仅从理论上揭示了具有高成长型心智模式的员工即使遭遇不合规任务时依然具有主动工作行为的可能性,而且为企业实施积极人力资源管理新模式提供了实践启示。In the face of illegitimate tasks,how to actively cope with them and maintain active work behavior is a very challenging research problem in organizational behavior.Based on the perspective of positive organizational behavior,emotional cognitive evaluation theory and post-traumatic growth theory,through the empirical analysis of 429 valid samples of enterprise employees,the research finds that illegitimate tasks have a significant positive impact on negative emotions and a significant negative impact on proactive behaviors of employees.Negative emotions play a mediating role between illegitimate tasks and employees'active behaviors.The growth mindset has a negative moderating effect on the relationship between illegitimate tasks and negative emotions,which is manifested as a moderating mediating effect.The research conclusion not only theoretically reveals the possibility that employees with high growth mindset still have active work behavior even when they encounter illegitimate tasks,but also provides practical enlightenment for enterprises to implement a new model of positive human resource management.
