情感推动引领型组织身份构建的过程机制研究

摘  要:中国企业夺取市场竞争胜利需打破低位锁定,向高位引领跃迁并塑造相应的引领型组织身份。而中国传统文化宣扬的情本位理念加深了个体情感对组织身份的影响和塑造作用,但核心身份受众即内部成员和外部客户群的个体情感究竟是如何推动引领型组织身份构建的?这一问题仍然缺少清晰的理论解答,因此,以四际集团、青山实业和飞鹤为样本开展多案例研究。研究发现,情感推动引领型组织身份构建的过程就是情感以不同方式分别推动引领型组织身份三层级结构即引领性理念层、卓越性内涵层和优势性感知层构建的过程。具体来看,情感推动引领性理念层构建阶段以激发积极情感为核心,通过面向身份时序结构寻找情感寄托并搭建情感桥梁发挥情感的撬动作用。情感推动卓越性内涵层构建阶段以封装情感共鸣为核心,通过推动情感的时序性迁移并增强个体—组织身份关联发挥情感的支撑作用。情感推动优势性感知层构建阶段以形成情感承诺为核心,通过开展情感的纵向传染与横向交互并深化身份认同发挥情感的驱动作用。通过揭示情感推动引领型组织身份构建的过程及机制,贡献于相应理论研究并尝试指导中国企业的高位引领跃迁实践。To gain a competitive edge in the market,Chinese firms need to break the low-end lock-in,achieve highlevel leadership,and shape the corresponding leading organizational identity.However,the emotion-centric philosophy inherent in Chinese traditional culture amplifies the impact and shaping power of individual emotions on organizational identity.Yet,it remains unclear how the personal emotions of the core identity stakeholders,including internal members and external customers,actually drive the formation of leading organizational identity.Specifically,how do the individual emotions of the organizational identity audience drive the construction process?This question still lacks a clear theoretical answer.Therefore,it conducted a multi-case study on Siji Group,TsingShan and Feihe as the samples.The research finds that the process of emotion promoting the construction of the leading organizational identity is the process of emotion promoting the construction of the three-layer structure of it in different ways,namely,the leading idea layer,the superior connotation layer and the advantageous identification layer.Specifically,in the first stage,it builds the leading idea layer through the power of positive emotions.Emotional promotion focuses on stimulating positive emotions,seeking emotional sustentation and building emotional bridges through the temporal structure to exert the lever effect of emotions.In the second stage,it builds the layer of superior connotations through the power of emotional resonance.Emotional promotion focuses on encapsulation of emotional resonance.It plays the supporting role of emotion by promoting the temporal transfer of emotion and enhancing the individual-organizational identity association.In the third stage,it builds the layer of advantageous perception through the power of emotional motivation,takes the formation of emotional commitment as the core,and plays the driving role of emotion by carrying out vertical contagion and horizontal interaction of emotion and deepening the identifica
