摘  要:文章基于自我决定理论,探讨了真实型领导对员工组织公民行为的影响,并引入追随力作为中介变量,传统性作为调节变量,构建了一个有调节的中介效应模型,运用多层回归和结构方程模型对714份问卷调查数据进行实证检验。研究结果表明,真实型领导正向影响员工追随力和组织公民行为,追随力在真实型领导与组织公民行为之间的关系间发挥中介作用,传统性不仅调节了追随力与组织公民行为之间的关系,还调节了追随力所发挥的中介作用,即存在有调节的中介效应。建议企业在选拔领导者时,重视领导者的道德品质和管理方式;开拓思路,在提升员工追随力上下功夫;尊重差异,深入理解员工的文化背景和价值观,充分认识到不同员工的特殊性,并在此基础上采用差异化的管理措施。Based on the self-determination theory,this paper explores the influence of authentic leadership on organizational citizenship behavior of employees and constructs a moderated mediation eff ect model by introducing followership as a mediating variable and traditionality as a moderating variable.Empirical testing is conducted on 714 questionnaire survey data through multi-layer regression and structural equation modeling.The research results show that authentic leadership positively infl uences followership and organizational citizenship behavior of employees;followership mediates the relationship between authentic leadership and organizational citizenship behavior;traditionality not only moderates the relationship between followership and organizational citizenship behavior,but also moderates the mediating eff ect of followership,indicating the existence of a moderated mediating eff ect.It is recommended that enterprises pay attention to the moral qualities and management styles of leaders when selecting them;expand ideas and enhance followership of employees;respect differences,deeply understand employees’cultural backgrounds and values,fully recognize the uniqueness of diff erent employees,and adopt diff erentiated management measures accordingly.
