摘  要:在数字经济快速发展的背景下,数字化转型已成为企业提升竞争力和实现可持续发展的重要战略。然而,数字化转型对员工行为的深远影响尚需深入研究。基于压力认知评价理论,本研究探讨了员工数字化转型感知对其创新绩效的影响机制,并检验了挑战性压力和阻碍性压力的中介作用。研究结果表明,其中挑战性和阻碍性压力起到中介作用,能够促进或抑制员工创新动机和行为。研究拓展了数字化转型对员工行为研究的理论视角,揭示了压力的双重作用机制,并对企业如何在数字化转型过程中激发员工创新潜力提出了管理启示。In the context of the rapid development of the digital economy,digital transformation has become a critical strategy for enterprises to enhance competitiveness and achieve sustainable development.However,the profound impact of digital transformation on employee behavior requires further investigation.Drawing on the cognitive appraisal theory of stress,this study examines the impact mechanism of employees’perceptions of digital transformation on their innovation performance,with a focus on the mediating roles of challenge stressors and hindrance stressors.The findings reveal that challenge and hindrance stressors serve as mediators,either facilitating or inhibiting employees’innovation motivation and behavior.This research extends the theoretical perspective on the effects of digital transformation on employee behavior,uncovers the dual mechanism of stressors,and provides managerial insights on how enterprises can unlock employees’innovation potential during digital transformation.
