摘 要:目的:探讨组织承诺在手术室专科护士差序氛围感知与建言行为间的中介作用。方法:采用便利抽样法,采用建言行为量表、差序氛围感知量表与组织承诺量表对河南省6所三级甲等医院的312名手术室专科护士进行调查。结果:手术室专科护士建言行为总分为(30.20±6.98)分,差序氛围感知总分为(30.80±7.22)分,组织承诺总分为(42.62±7.72)分。差序氛围感知与组织承诺及建言行为均呈负相关(r值为−0.428,−0.374,P<0.01),组织承诺与建言行为呈正相关(r=0.463,P<0.01),组织承诺在手术室专科护士差序氛围感知与建言行为间起部分中介作用,中介效应值为0.213,中介效应占总效应的54.8%。结论:手术室专科护士差序氛围感知、组织承诺及其建言行为均处于中等水平,差序氛围感知与组织承诺及建言行为均呈负相关,组织承诺在差序氛围感知与建言行为间发挥中介作用。提示护理管理者应注重差错管理,努力营造公平的科室氛围,并采取相应措施提高其组织承诺水平,进而促进其建言行为。Objective:To explore the mediating role of organizational commitment between perception of differential atmosphere and voice behavior among operating room specialist nurses.Methods:Using convenience sampling,312 operating room specialist nurses from six Grade A tertiary hospitals in Henan province were surveyed with the Voice Behavior Scale,Differential Atmosphere Perception Scale,and Organizational Commitment Scale.Results:The total scores for voice behavior,differential atmosphere perception,and organizational commitment were(30.20±6.98),(30.80±7.22)and(42.62±7.72)respectively.Differential atmosphere perception was negatively correlated with organizational commitment and voice behavior(r=−0.428,−0.374,P<0.01),while organizational commitment was positively correlated with voice behavior(r=0.463,P<0.01).Organizational commitment partially mediated the relationship between differential atmosphere perception and voice behavior,with a mediating effect value of 0.213,accounting for 54.8%of the total effect.Conclusions:Operating room specialist nurses demonstrated moderate levels of differential atmosphere perception,organizational commitment,and voice behavior.Differential atmosphere perception was negatively correlated with both organizational commitment and voice behavior,while organizational commitment mediated their relationship.The findings suggest that nursing managers should prioritize error management,foster a fair departmental atmosphere,and implement measures to enhance organizational commitment,thereby promoting voice behavior.
