摘 要:目的:系统科学评价公立医院青年科技人才培养项目实施效果,以高水平青年科技人才队伍建设推动医院高质量发展。方法:收集北京市某公立医院2020-2023年结项的4批“种子计划”人才项目入选者(157名)和同批次进入项目终选环节但未入选者(以下简称“未入选者”,131名)共288人的社会人口学特征、专业类别和3年项目期间人才学术业绩表现,进行特征描述性分析、业绩组间比较和多因素分析。结果:项目入选者在“种子计划”项目期间获得其他项目总数显著高于未入选者(β=0.251,P<0.001),且入选者获批省部级和国家级项目的概率显著高于未入选者(省部级项目:OR=10.418,95%CI:2.349~46.213,P=0.002;国家级项目:OR=3.268,95%CI:1.716~6.227,P<0.001);入选者在项目期间发表原创性文章篇数显著高于未入选者(β=0.121,P=0.032),但影响因子未见显著差异(β=0.139,P=0.093)。结论:“种子计划”以人才项目的形式加强了对青年科技人才的支撑,有助于提升公立医院青年人才科技创新水平,为医院高质量发展提供充足的资源和动力。Objective:To systematically and scientifically evaluate the implementation effectiveness of the youth scientific talent cultivation program in public hospitals,aiming to promote high-quality hospital development through the construction of a high-level young scientific talent team.Methods:Data were collected from 157 participants selected for the"Seed Program"talent project and 131 non-selected finalists(hereinafter referred to as"non-selected participants")from a public hospital in Beijing between 2020 and 2023,totaling 288 individuals.Sociodemographic characteristics,professional categories,and academic performance during the three-year project period were analyzed using descriptive statistics,intergroup performance comparisons,and multifactor analysis.Results:The total number of other projects obtained by selected participants during the"Seed Program"period was significantly higher than that of nonselected participants(β=0.251,P<0.001).The probability of selected participants obtaining provincial and ministerial-level or nationallevel projects was significantly higher than that of non-selected participants(provincial and ministerial-level projects:OR=10.418,95%CI:2.349–46.213,P=0.002;national-level projects:OR=3.268,95%CI:1.716–6.227,P<0.001).The number of original articles published by selected participants was also significantly higher(β=0.121,P=0.032),although there was no significant difference in impact factor(β=0.139,P=0.093).Conclusion:The"Seed Program"has strengthened support for young scientific talent through targeted talent projects,enhancing scientific and technological innovation among young professionals in public hospitals and providing essential resources and momentum for high-quality hospital development.
