双重领导力网络互动对员工安全创新行为的跨层次影响研究

摘  要:为探讨双重领导力网络互动对安全创新行为的作用路径,基于权变领导理论和网络嵌入理论,构建以群体心理安全和个体吸收能力作为中介变量的链式跨层模型。借鉴成熟量表对621名高危工作者展开问卷调研,采用Mplus 8.3和Bootstrap方法分析并验证假设模型。研究结果表明:双重领导力网络互动对员工安全创新行为有直接正向的影响效果;群体心理安全在双重领导力网络互动与安全创新行为之间起到跨层中介作用;个体吸收能力在双重领导力网络互动与安全创新行为之间同样起到跨层中介作用;群体心理安全正向促进个体吸收能力,并且双重领导力网络互动能够通过心理安全和吸收能力的跨层中介作用于安全创新行为。研究结果可为高危企业管理者对员工安全创新的指导提供新的领导思路。In order to explore the effect path of dual leadership network interaction on the safety innovation behavior,a chain cross-layer model with the group psychological safety and individual absorptive capacity as mediating variables was constructed based on the contingency leadership theory and network embeddedness theory.A questionnaire survey was conducted on 621 high-risk workers using the maturity scale,and the Mplus 8.3 and Bootstrap methods were used to analyze and verify the hypothesis model.The results show that the dual leadership network interaction has a direct positive impact on the safety innovation behavior of employees.The group psychological safety plays a cross-layer mediating role between dual leadership network interaction and safety innovation behavior.The individual absorptive capacity also plays a cross-layer mediating role between dual leadership network interaction and safety innovation behavior.The group psychological safety positively promotes the individual absorptive capacity,and the dual leadership network interaction can act on the safety innovation behavior through the cross-layer mediation of psychological safety and absorptive capacity.The research results can provide new leadership ideas for managers of high-risk enterprises to guide the safety innovation of employees.
