摘 要:目的探讨院前急救医生工作满意度在付出-回报失衡和离职意愿间的中介效应。方法采用方便抽样法选取宁波市急救中心及其下属各分中心、急救站的院前急救医生作为调查对象。收集和评估调查对象的一般资料、付出-回报失衡情况、工作满意度情况和离职意愿情况,采用多元线性回归分析和Bootstrap检验对工作满意度在付出-回报失衡和离职意愿间的中介效应进行分析和验证。结果本调查共发放问卷120份,收回116份,剔除填写内容无效或不清晰的问卷后,最终获得有效问卷114份,有效回收率为95.00%。114名调查对象的付出、内在投入及付出-回报失衡指数均与离职意愿呈正相关,与工作满意度呈负相关;离职意愿与工作满意度呈负相关;回报与工作满意度呈正相关(P<0.05)。多元线性回归分析结果表明,院前急救医生的工作满意度在付出与离职意愿、内在投入与离职意愿、付出-回报失衡指数与离职意愿间均发挥中介效应。结论院前急救医生存在明显的付出-回报失衡,其工作满意度在付出-回报失衡和离职意愿间发挥中介效应。Objective To explore the mediating effect of pre-hospital first aid doctors'job satisfaction between effortreward imbalance and turnover intention.Methods Pre-hospital first aid doctors in Ningbo Emergency Medical Services and its subordinate sub-centers and emergency stations were selected as the survey subjects by using convenience sampling method.The general information,effort-reward imbalance condition,job satisfaction and turnover intention of the selected doctors were collected and evaluated.Multiple linear regression analysis and Bootstrap test were used to analyze and verify the mediating effect of job satisfaction between effort-reward imbalance and turnover intention.Results A total of 120 questionnaires were distributed in this survey,and 116 were recovered.After eliminating the questionnaires with invalid or unclear contents,114 valid questionnaires were finally obtained,with an effective recovery rate of 95.00%.Among the 114 respondents,the effort,internal input and effortreward imbalance index were positively correlated with turnover intention and negatively correlated with job satisfaction,while turnover intention was negatively correlated with job satisfaction,and reward was positively correlated with job satisfaction(P<0.05).Multiple linear regression analysis showed that the job satisfaction played a mediating effect between effort and turnover intention,internal input and turnover intention,effort-reward imbalance index and turnover intention in pre-hospital first aid doctors.Conclusions Pre-hospital first aid doctors have obvious effort-reward imbalance,and their job satisfaction plays a mediating effect between effort-reward imbalance and turnover intention.
