摘　　要：明星员工是指拥有高绩效、高可见性和高社会资本的员工。现有研究发现明星员工特征能够产生负面效应,但是明星员工特征如何以及何时会产生负面效应仍然需要进一步探索。基于现有文献,本文首先总结了明星员工的定义,归纳出以往研究关注的明星员工特征:流动性、数量、绩效等。其次,基于代理理论、人力资本理论、替代学习理论、社会比较理论等,探讨了明星员工特征产生负面效应的理论机制。此外,本文还从人际因素、个人因素和组织因素三个方面考察了明星员工特征产生负面效应的边界条件。最后,本文从明星员工特征的影响对象、边界条件、绩效归因与差异化影响四个方面提出了未来研究方向。Star performers are those with high performance,visibility,and social capital.Existing studies have indicated that star performers'characteristics can bring negative effects,but how and when star performers'characteristics can bring negative effects still need further exploration.Based on the existing literature,this paper firstly summarizes the definition of star performers and summarizes the main characteristics of star performers that have been the focus of previous research:mobility,quantity,performance.Then,based on agency theory,human capital theory,vicarious learning theory and social comparison theory,this paper explores the theoretical mechanisms of the negative effect of star performers'characteristics.In addition,this paper examines the boundary conditions of the negative effect of star performers'characteristics from interpersonal factors,personal factors,and organizational factors.Finally,this paper puts forward some suggestions for future research from the four aspects of star performers'influence object,boundary conditions,performance attribution,and differential influence.
