摘  要:以社会生态系统理论为视角,质性考察了工作在大都市郊外乡村小学新教师面临的工作挑战、韧性应对表现及作用机制。结果表明:乡村小学新教师群体面临着高负荷的工作、教学知识和技能的欠缺、班级和学生管理的挑战、远离城市引发的不适感以及都市落户的隐忍五大挑战;其韧性发展水平由高到低分为直面挑战、寻求挑战、适应挑战和畏惧挑战四种类型;其韧性发展经历了“越界”冲击、设法应对和应对结果三大阶段,“越界”冲击激发出个体教师的韧性,在各系统因素的综合作用下,乡村小学新教师在不同的应对方式下获得不同的韧性发展结果。This study uses the theory of social-ecological systems to have an in-depth interview with early career teachers from rural schools in the outskirt of metropolis.It covers a wide range of topics on the challenges they face in daily work,their resilient performance,and its functioning mechanisms.The result shows that this group of teachers face five major challenges:overwhelming workloads,the dire need of more teaching knowledge and pedagogical skills,difficulties in managing students and classes,uncomfortable of living in rural areas,and the lure of urban household registration.The study categorizes teachers′ resilience into four hierarchical levels:dealing with challenges calmly,actively engaging in challenges,gradually adapting to challenges,and avoiding challenges.Their resilience development has gone through three stages:the initial "cross-border" impact,subsequent coping efforts,and the eventual outcomes of these strategies.The initial "cross-border" impact has stimulated teachers′ resilience.However,affected by various system factors,early career teachers in rural primary schools have shown different resilient performances based on their own coping styles.
