摘 要:采用质性研究方法对2016年至2020年期间上海市见习教师基本功大赛中获奖的21位新教师即开局领先者的专业发展状况进行研究发现,竞赛获奖给他们带来的领先优势有:锻造了成长型思维、提升了专业素养与获得了发展新机遇。然而,开局领先者并不一定会持续领先,通过对在后续发展中持续领先的16位教师的进一步研究发现,影响开局领先者持续领先的关键因素为职业信念、个体特征、组织环境和家庭支持。为进一步促进新教师实现领先的可持续性,建议关注个体特质,实现教师自我驱动;创设组织支持环境,突破教师发展瓶颈;增强家庭支持,助力教师成长无忧。This study uses qualitative research methods to study the professional development of twenty one early career teachers who won awards in the Shanghai Trainee Teacher Basic Skills Competition from 2016 to 2020.This group of teachers are often thought to be in a leading position in their career development.The study found that they do have some advantages from wining the competition:having a growth mindset,possessing professional competencies,and gaining more development opportunities.However,these don′t guarantee that they will be the final winners.Sixteen of these twenty one teachers have shown more potential in their future development.And the key factors affecting their continuous leading position have also been discovered,which include beliefs in profession,individual characteristics,organizational environment,and family support.In order to further promote the leading development of early career teachers,this study suggests paying attention to individual factors to achieve teacher self-motivation;creating an encouraging organizational environment to break through the bottleneck of teacher development;and strengthening family support to facilitate teachers′ professional growth without worries.
