世界一流大学薪酬支出与学术产出的关系

摘  要:基于36所美国世界一流大学19年的薪酬支出与学术产出校际面板数据的模型分析结果表明:大学薪酬支出规模对学术产出具备显著正向影响;各项薪酬支出规模亦对学术产出具备显著正向影响;福利占总支出比例与学术产出存在显著“倒U型”关系,当福利占比分别为11.86%和12.81%时,学术产出总分和影响力可达理论最优。当工资和福利相对占比分别为78%和22%左右时,学术产出总分和影响力可达理论最优。工资支出结构中的服务类工资占比和支持类工资占比分别与学术产出总分有“倒U型”关系,且分别在9.01%和29.14%时,学术产出总分可达理论最优。借鉴国际经验,我国政府和大学等主体可在提升教师薪酬支出规模、优化薪酬支出结构等方面做出努力。By analyzing the inter-university panel data of salary and academic output of 36 world-class universities from 2002 to 2020, the results show that: the scale of salary expenditure had a significant positive impact on academic output;the scale of each salary expenditure also had a significant positive impact on academic output. The results of the model analysis show that: the scale of salary expenditure had a significant positive impact on academic output;the scale of salary expenditure also had a significant positive impact on academic output;the ratio of benefits to total expenditure had a significant “inverted U-shaped” relationship with academic output, and the total score and impact of academic output reached the theoretical optimum when the ratio of benefits was 11.86% and 12.81%, respectively. When the relative proportions of salaries and benefits were 78% and 22%, respectively, the total academic output score and influence reached the theoretical optimum. The theoretically optimal academic output score was achieved when the proportion of service salaries and the proportion of support salaries in the salary structure had an inverted U-shaped relationship with the total academic output score, and were 9.01% and 29.14%, respectively. Drawing on international experience, our government and universities could improve academic output by increasing the scale of faculty salaries, optimizing the structure of salaries.
