摘 要:在共享经济和数字化浪潮下,知识作为核心的战略资源,对它的有效管理已成为企业获取持续竞争优势的关键。其中,员工隐性知识共享既是管理的难点亦是重点。一方面,隐性知识具有不可复制性和难以模仿性,与企业突破新技术、实现可持续发展相联系。另一方面,隐性知识私有化程度高,为维持自身优势,个体难以进行隐性知识共享。因此,隐性知识共享管理对领导风格的有效性提出了更高的要求。鉴于包容型领导在需求日益多样化背景下的重要性,及其对员工隐性知识共享作用的理论研究有限,基于认知—情感人格系统理论,构建研究模型,旨在探讨包容型领导对员工隐性知识共享的深层机制。采用问卷调查的研究方法,获取324名中国企业员工的有效样本数据,利用AMOS24.0构建结构方程模型,检验包容型领导对员工隐性知识共享的直接效应,工作意义感和员工幸福感在包容型领导与员工隐性知识共享关系中的独立中介效应和链式中介效应,并利用SPSS26.0层次回归分析检验有机结构的调节作用。此外,通过SPSS的PROCESS宏程序进行Bootstrapping分析以及绘制调节效应图对研究假设进行稳健性检验。研究结果表明:包容型领导对员工隐性知识共享行为具有积极的促进作用;工作意义感和员工幸福感对包容型领导与员工隐性知识共享之间的关系具有独立中介及链式中介作用;有机结构正向调节工作意义感和员工幸福感对员工隐性知识共享的影响。Under the wave of sharing economy and digitization,knowledge as a core strategic resource and its effective management has become the key for enterprises to gain competitive advantage.To promote the full utilization of this resource by organizations,the existing literature has increasingly emphasized the importance of knowledge sharing.Among them,employees'tacit knowledge sharing is both the focus and the difficulty of knowledge management.Although scholars have explored the impact of positive leadership styles on employees'tacit knowledge sharing,the theoretical research on the role of inclusive leadership on individual tacit knowledge sharing is extremely limited.In an era of diversity,inclusive leadership,which respects and accepts the needs of diversity,is likely to be an effective leadership style to promote employees'tacit knowledge sharing.Therefore,the study focuses on exploring the effects of inclusive leadership on employees'tacit knowledge sharing behaviors and their internal mechanisms.Based on the cognitive-affective personality system theory,two mediating variables,namely,meaningful work and employee well-being,and the organic structure of moderating variables were introduced to construct the research model.The research method of questionnaire survey was used to obtain valid sample data of 324 knowledge-based employees in Chinese enterprises.Using AMOS 24.0 to construct a structural equation model,this study examined the direct effect of inclusive leadership on employees'tacit knowledge sharing,and the mediating effects(including independent mediating effects and chained mediating effects)of meaningful work and employee well-being in the relationship between inclusive leadership and employees'tacit knowledge sharing.This study also conducted hierarchical regression analysis using SPSS26.0 to test the moderating role of organic structure.Additionally,the research hypotheses were tested for robustness by conducting Bootstrapping analysis through the PROCESS macro program of SPSS and plotting the moder
