摘 要:目的:探究公立医院医生感知的科室氛围对医生建言的影响,以及建言风格在科室氛围与建言行为关系间的调节作用。方法:采用科室氛围量表、医生建言行为调查表、建言风格量表,调查249名临床医生;运用逐步线性回归和Bootstrap法检验调节效应模型。结果:医生感知的科室氛围和医生建言行为得分分别为3.17±0.54和2.27±0.77,医生建言风格的两个维度,直接型和情境型建言得分分别为2.34±0.61和2.95±0.44。回归分析和调节效应分析显示,科室氛围对医生建言行为有显著的正向影响(β=0.194,P<0.001),直接型建言风格在科室氛围与建言行为间发挥正向调节作用(β=0.161,P<0.01)。结论:医生感知的科室氛围整体较好,良好的科室氛围能有效促进医生建言;对于倾向于直接型建言风格的医生,这种促进效果更强。医院可以从改善科室氛围入手,同时针对不同建言风格的医生采取有针对性的策略,促进医生积极建言献策。To explore the influence of physicians'perceived departmental climate on voice behavior in public hospitals,and the moderation role of voice style.Methods The departmental climate scale,physician voice behavior questionnaire,and voice style scale were used to investigate 249 physicians.The moderation effect model was tested by using stepwise regression and Bootstrap method.Results The scores for physicians'perceived departmental climate and voice behavior were 3.17±0.54 and 2.27±0.77,respectively.The scores for two dimensions of voice style(forthright and contextual)were 2.34±0.61 and 2.95±0.44,respectively.Regression analysis and moderation analysis indicated that perceived departmental climate significantly positively influenced voice behavior(β=0.194,P<0.001),and the forthright voice positively moderated the relationship between perceived departmental climate and voice behavior(β=0.161,P<0.01).Conclusion Physicians'perceived departmental climate was favorable.A positive departmental climate could effectively promote physicians'voice behavior,and this association was stronger for physicians with forthright voice style.Hospitals could motivate physicians to be more proactive in making suggestions by improving departmental climate and implementing targeted strategies for physicians with varying voice style.
