摘  要:以江西省赣州市乡村小规模学校教师作为问卷调查对象,通过梳理文献资料,建构基于结构方程模型的乡村小规模学校教师留岗意愿影响因素理论及分析模型。运用SPSS25.0软件对变量数据进行信效度检验,分析发现乡村小规模学校教师留岗意愿随着个体特征、政策保障、组织文化的不同而差异显著,进一步利用AMOS24.0对结构方程模型进行拟合、修正和优化,构建了乡村小规模学校留岗意愿的研究模型。结果表明,个体特征、政策保障、组织文化对乡村教师的留岗意愿有着显著的正向影响,不同群体乡村教师的留岗意愿存在差异,男性教师的留岗意愿大大低于女性教师;大部分学历高的青年教师无留岗意愿。为增强留岗意愿,吸引并留住优秀教师,需要健全和完善激励机制,拓宽政策保障范围,夯实乡村认同,培养乡土情结。A questionnaire survey was conducted on teachers from small-scale rural schools in Ganzhou,Jiangxi province.By reviewing literature,a theoretical and analytical model based on structural equation modeling was constructed to investigate the factors influencing teachers'willingness to stay in rural small-scale schools.The reliability and validity of the variable data were tested using SPSS 25.0 software,and the significant differences in the willingness of rural small-scale school teachers to stay on duty with individual characteristics,policy guarantees and organizational culture were analyzed.Furthermore,AMOS 24.0 was used to fit,modify,and optimize the structural equation model and a research model on the willingness of rural small-scale school teachers to stay on duty was constructed.The results indicate that individual characteristics,policy guarantees,and organizational culture have a significant positive impact on the retention willingness of rural teachers.There are differences in the retention willingness of different groups of rural teachers,with male teachers having a significantly lower retention willingness than female teachers.Most highly educated young teachers have no intention of staying on duty.In order to enhance the willingness to stay on duty,attract and retain excellent teachers,it is necessary to improve and perfect incentive mechanisms,broaden the scope of policy guarantees,consolidate rural identity and cultivate local sentiment.
