摘 要:通过对162名流水线生产工人和53名非流水线生产工人的工作特征知觉、工作满意感和工作动机的调查发现,(1)流水线工作的内在激励性低于非流水线工作的内在激励性,主要反映在工作自主性、工作整体性、技能多样化和工作反馈这四个工作特征知觉上;(2)流水线工人的工作满意感和工作动机比非流水线工人的低,这主要由两类工人对其工作特征知觉引起;(3)流水线与非流水线工人的三种心理状态——对工作意义的认识,对工作的责任感和对自己工作结果的了解没有差别;(4)流水线工人的发展需要强度(GNS)高于非流水线工人的,它是工作特征知觉和工作满意感之间关系的中介变量.The purpose of the study is to systematically understand the job character- istics of assembly line and workers'responses to their job,in terms of the difference of the perception of job characteristics,job satisfaction,and work motivation of workers between assembly line and non-assembly,and try to find out problems existing in assemblyl ine.The results indicated:(1) the job intrinsic motivation of workers of assembly line was lower than that of non-assembly line;(2)the workers'job satisfaction and motivation of assembly line was lower than the workers' of non-assembly line(3)the three psychological states(i.e.experienced meaning fulness of work,experienced responsibility for work outcomes and knowledge of results)of workers between assembly line and non-assembly line had no difference;(4)the workers' growth need strength(GNS)of assembly line was higher than the workers' of non-assembly line,and GNS was a moderator of relationship between the perception of job characteristics and job satisfaction.
