摘　　要：目的:调查北京市三级医院合同制护士的工作满意度及其工作压力源。方法:采用整群抽样和配额抽样,选取北京市9家三级医院的252名合同制护士进行问卷调查。内容包括一般资料、福利待遇、工作满意度、护士工作压力、离职意愿等。结果:工作满意度得分最高的是同事关系和被称赞/认可,得分最低的是福利待遇、专业发展机会;工资和福利待遇低、晋升机会少、社会地位低、担心出现差错事故、病人突然死亡等是合同制护士的主要工作压力源;27.4%的合同制护士有离职意愿,福利待遇和被称赞/认可是影响离职意愿的主要因素。结论:建议根据法律法规真正落实同工同酬,缩小合同制护士与正式护士在福利待遇上的差距,为其提供专业发展的机会和精神鼓励,以稳定合同制护士队伍。Objective： To investigate contract nurses＇job satisfaction and job stressors in Grade Ⅲ hospitals in Beijing. Method： Two hundred and fifty＇ two conlract nurses from nine Grade Ⅲhospitals in Beijing were recnfited by the method of cluster sampling and quota sampling and were investigated with MMSS Job Satisfaction Inventory, Job Stressor Questionnaire, as well as a self-designed questionnaire including nurses＇ income and welfare and resign intention. Results： The contract nurses got higher scores in the factors of colleague relationship and being complimented, while lower scores in the factors of income ＆ welfare and career development. Their main job stressors were low income and welfare, few opportunities of promotion, low social status, worrying about medical errors and patients＇ accidental death. 27.4% of the contract nurses reported resign intention and the main influencing factors were income ＆ welfare and being complimented. Conclusion： In order to stabilize the team of contract nurses, it is sug- gested to really implement the principle of same income with the same job based on the regulations and laws, reduce the difference in income ＆ welfare between contract nurses and staff nurses, provide more promotion opportunities and spiritual encouragement for the contract nurses.
