摘  要:通过对天津市11所高校图书馆知识员工心理契约的实证调查显示,在图书馆心理契约三维度(规范、人际、发展)中,发展维度得分偏低,这表明知识型馆员对图书馆的发展措施及个人发展现状满意度较低。因此,本文提出基于发展维度的图书馆知识员工柔性管理策略,即帮助知识员工进行职业生涯规划;构建以职业发展为目标的培训机制;及时关注员工的期望变化,达到心理契约的动态理想耦合。The investigation about psychological contract of knowledge workers of 11 college libi raries in Tianjin indicates that in the three psychological contract dimensionalities(norm,human relation,development), development dimensionality scores on the low side. This means that knowledge librarians have a low satisfaction with development space of library and private development conditons. Thereby, this thesis, based on the development dimensionality, puts forward flexible management tactics of library knowledge workers, such as helping knowledge workers to do career planning, establishing training mechanism for the goal of career development, paying attention to the expectation of knowledge workers in time in order to fulfill the dynamic coupling of psychological contract.
