摘 要:目的了解护士长角色冲突与角色模糊的状况及其相关因素。方法采用角色冲突与角色模糊量表及自行设计的一般资料调查表对430名护士长进行调查。结果护士长的角色冲突与角色模糊状况得分分别为(32.43±7.31)分、(17.05±5.47)分;不同学历护士长角色冲突得分,不同职务、是否参加管理知识培训的护士长角色模糊得分比较,差异有统计学意义(均P<0.05)。护士长的任职年限与角色模糊呈负相关(P<0.05),职务、管理知识培训与角色模糊呈正相关(P<0.05,P<0.01),管理知识培训对角色模糊有显著影响(P<0.05)。结论护士长的角色压力水平不容乐观,任职年限和管理知识培训与其相关。护理管理者应加强不同阶段护士长管理知识的培训,尤其是年轻、新上任的护士长,以提高护士长角色认知能力,更好地发挥其管理职能。Objective To explore the status of role conflict and role ambiguity of head nurses and their influencing factors. Methods Questionnaire of role conflict and role ambiguity and self-designed demographic questionnaire were filled out by 430 head nurses. Results The scores of head nursest role conflict and role ambiguity were 32.43±7.31, 17.05±5.47 respectively; head nurses with different educational backgrounds showed significant difference in role conflict, post and participating in training for management influenced their role ambiguity(P〈0.05 for all) ; term of office as head nurse was negatively correlated with role ambiguity, post and experience of training for management were positively correlated with role ambiguity(P〈0.05,P〈0.01). Multi-linear regression analysis showed that experience of training for management was a significant influencing factor of role ambiguity among head nurses(P〈0.05). Conclusion The role stress of head nurses is not satisfactory, term of office and experience training for management are influencing factors. Administrators should conduct training for management knowledge to head nurses, especially for young and naive head nurses, and to improve their role cognition capacity.
