Which Kind of Leadership is More Effectively to Promote the Front-line Employees' Extra-role Behavior?

摘  要:本文通过问卷调查和分析本土企业基层主管及一线员工的跨截面配对样本,探讨了基层主管领导行为对一线员工角色外行为的影响,尤其是心理感知在其中的调节作用。结果表明,定规型和关怀型领导行为均与角色外行为显著正相关,心理感知的主管信任感知维度和互动公平感知维度对二者之间的关系均具有显著的调节作用。在定规型主管与角色外行为的作用中,互动公平感知维度比主管信任感知维度的调节作用显著,而在关怀型主管与角色外行为的作用中,主管信任感知维度比互动公平感知维度的调节作用显著。By the answers to the questionnaires and the analysis of dyad samples of basic-level managers and front-line service staff, we have explored the mechanism of the impact of leadership behavior on extra-role behavior, and particularly studied the moderating effect of psychological perception ( the dimension of interactional justice and supervisor trust). The results showed that leadership behavior and extra-role behavior are significantly related, psy- chological perception has obvious function of adjusting the relationship between leadership behavior and extra-role behavior. The results of the analysis made by the hierarchical regression equation also revealed that interactional jus- tice dimension has greater function than supervisor trust dimension of adjusting the relationship between initiating structure dimension and extra-role behavior, while supervisor trust dimension has greater function than interactional justice dimension of adjusting the relationship between consideration structure dimension and extra-role behavior.
