摘 要:目的:研究变革型领导对护理人员的组织公民行为影响的作用机制,以及分配公平和程序公平在其中的中介作用。方法:采用层次回归分析和结构方程模型分析了变革型领导行为、组织公平感的不同维度对护理人员组织公民行为的影响。结果:变革型领导行为和组织公平感都可以显著影响护理人员的组织公民行为,分配公平和程序公平在二者间起中介作用。结论:在对护理人员组织公民行为变异解释效应大小方面,分配公平的解释效用大于程序公平;变革型领导行为的不同维度对护理人员组织公民行为产生影响作用的路径不同。因此,需要采用不同的激励方式来加强护理人员的组织公民行为。Objective: To explore the action mechanism of the influences of transformational leadership behaviors on organizational citizenship behaviors of nursing staff, and the intermediary role of distributive justice and procedural justice between them. Methods: The influences of different dimensions of transformational leadership behaviors and organizational justice on organizational citizenship behaviors of nursing staff were analyzed using hierarchical regression analysis and structural equation modeling analysis. Results: Transformational leadership behaviors and organizational justice both could significantly influence organizational citizenship behaviors of nursing staff. Distributive justice and procedural justice played the intermediary role of between them. Conclusion: As for the explanative effects of organizational citizenship behaviors variation of nursing staff, the explanative effects of distributive justice were higher than those of procedural justice. Different dimensions of transformational leadership behaviors had different ways to influence organizational citizenship behaviors of nursing staff.
