摘 要:在组织情境下,师徒关系已经被看作是一个需要开发的关键人力资源。师徒关系是一个经验较少的人(徒弟)和一个经验比较丰富的人(师傅)之间的一对一的关系,这种关系能够促进经验较少的人的职业成功。为了探索师徒关系对徒弟职业成功的影响,本文对来自企业的339个有效样本进行了实证分析。本研究运用层次回归的方法,控制了人口统计变量的影响后,发现徒弟政治技能对师徒关系建立有正面影响,同时,师徒关系在徒弟政治技能和职业成功的关系中起中介作用。研究结果普遍支持假设。最终,本文也讨论了师徒关系研究趋势和未来方向。In organizational settings,the master-apprentice relationship(MAR) has been considered as key human resourc es that need to be developed.The MAR is the relationship on a one to one basis between a person with less experi ences(an apprentice) and a person with relatively rich experiences(a master),and this relationship can promote the professional success of a person with less experience.In order to explore the impact of the MAR on the vocational success of an apprentice,we have,in this paper,made a case study on 339 effective samples collected from firms.Using the method of the levels-and-ranks regression and controlling the effect of the variables of the demographic statistics,we have discovered that the political skills of the apprentice have a positive effect on the establishment of the MAR,and that the MAR plays an intermediary role in the relationship between the apprentice ’ political skills and his professional success.The results of our study generally support our predictions.Finally,we have discussed the tendency to and the future orientation of the research on the MAR.
