摘 要:高管团队作为战略执行的主要负责单元,其内部高管成员之间胜任特征是否匹配已成为影响组织绩效的关键因素。针对高管团队胜任特征的横向匹配问题,按照目标规划的思想,构建了高管团队胜任特征的个性优势识别模型,采用Lagrange乘子法给出了该模型的求解方法;基于个性优势识别结果进行层次聚类,将持有相似价值参数结构的成员聚为一类,提出了基于个性优势的模式分析方法;以各模式下的价值参数结构对高管团队的胜任特征进行评价,按照认可比例的排序选择高管成员,从而实现高管团队胜任特征的横向匹配。以RV公司招聘高管团队为例,通过集团资深人力资源专家对20名应聘者的考察,获得了他们在5个胜任特征要素的得分,应用上述方法最终选出了由5名成员组成的满足横向匹配条件的高管团队,验证了方法的可行性和实用性。As a main strategy implementation responsibility unit,it is a key factor that has an impact on organizational performance whether the competency of a top management team matches or not.Aiming at the horizontal matching problem on the competency of a top management team,the individual advantage identification model for the competency of a top management team is constructed according to the thought of goal programming,in which the solving method of the model is given on the basis of Lagrange multiplier method.The pattern analysis method based on individual advantage is put forward,in which the hierarchical clustering analysis of individual advantage identification results is carried out and the similar value parameters are clustered as the same class.The competency of a top management team is evaluated in the light of value parameters structure in each pattern.Top management members are chosen according to the order of approved proportion,by which the horizontal match of top management team competency is achieved.Taking RV Company as an example,the competency scores of 20 candidates are obtained by experienced human resources experts.5 candidates are selected to form a top management team which meets the condition of horizontal matching.The feasibility and practicability of method is verified through this practical example.
