摘  要:高层梯队理论批判了经典战略理论所遵循的彻底理性主义,建立起以有限理性为基础的战略分析框架,提出高层梯队的特征组成是战略及组织绩效结果的重要影响因素。文章在分析高层梯队在有限理性视角下研究思路的基础上,对高层梯队特征组成法及其研究模型进行综述,指出高层梯队特征组成法的研究存在结论并不一致的问题,对此文章提出从三大方面进行解决:一是增加团队过程的考量,从信息搜集过程、信息处理过程、情感冲突过程来打开团队过程的"黑匣子",研究特征差异性与这三类团队过程及团队过程与企业结果之间的关系;二是增加情境变量的分析,分析环境动态性等组织外部因素、团队任务特性等内部因素的调节作用;三是从分离性、不等性和多样性三方面细化特征差异性的内涵,分析不同特征差异性对团队过程及企业结果之间的关系。Upper echelons theory(UET)criticized the classical strategy theory which abided by the absolute rationalism and build up a new framework of strategic analysis on limited rationalism.UET suggested that upper echelons composition is the important factors of strategy and organizational performance outcome.Based on analyzing the upper echelons' research consideration under limited rationality perspectives,this paper reviewed the method and research model of upper echelons attributes composition,figured out the inconsistency problem of upper echelons composition research,and propose solutions from three perspectives,first is to add consideration of team process,to open the "black box" of team process from information collecting process,information processing process and emotional process,research the relationship between attributes diversity and these three team process and between team process and firm outcome.Second is to add the analysis of environmental variable,to analyze the moderation effect of organizational outer factors like environmental dynamic and inner factor like team task feature.Third is to refining the concept of attribute diversity into "separation","disparity" and "variety",to analyze the relationship between these three attribute diversity concepts and firm outcome.
