摘 要:立足于华人社会有关领导者"德才兼备"的传统观念及状态特征理论,从团队效能视角发掘潜在作用机制,在团队层面探讨了家长式领导的有效性。基于一家大型国有企业139个团队的数据调研结果发现:威权领导行为对团队绩效存在负向影响;仁慈及德行领导行为对团队绩效存在正向影响;团队效能中介家长式领导的影响机制,当领导者展现出较强才能时,威权领导行为对团队绩效有积极的正向影响。Paternalistic leadership is rooted in Chinese traditional culture. Although its effectiveness is well discussed during last 20 years, little agreement has been achieved about authoritarianism's influence. We explore the mechanism of paternalistic leadership's effectiveness at team level and examine the mediating effect of team efficacy. With considering traditional requirement for Chinese leaders - having both competency and integrity, we further explore the potential moderating effect on team performance grounded on status characteristic theory. Based on survey data of 139 teams in a large state-owned enterprise, we found that 1) authoritarianism significantly undermines team performance, 2) both benevolence and morality accelerate team performance, 3) and team efficacy mediates the influence of paternalistic leadership on performance. Besides that, our results show that leader's competency moderates the influence of authoritarianism, such that with strong competency, authoritarianism is positively related to team performance. Our study makes both theoretical and practical contributions
