摘 要:授权型领导对团队绩效的影响已得到国内外相关研究的支持,并从团队动机状态和团队互动过程的角度揭示了其中的作用机制,但鲜有研究探讨团队认知在其中的积极作用。本研究以参加模拟企业运营比赛的37个大学生团队为研究对象,从团队认知的角度探讨了授权型领导对团队绩效的影响,并揭示交互记忆系统的中介作用。分层回归分析结果表明:(1)授权型领导能显著预测团队绩效;(2)交互记忆系统完全中介了授权型领导对团队绩效的影响。该研究揭示了授权型领导影响团队绩效的认知机制,丰富了授权型领导现有的理论研究,为组织有效管理工作团队提供了实践参考。Research has demonstrated that empowering leadership generally contributes to team performance, and that motivational states and team processes mediate the effect of empowering leadership on team performance. However, little has been known about the media- ting role that team cognition would probably play in such link. Thus, the present study aims to investigate the relationship between em- powering leadership and team performance, and to further reveal the mediating mechanism from team cognition perspective. Specifically, we propose that transactive memory system (TMS) would mediate the effect of empowering leadership on team performance. Totally 151 college students representing 37 teams participated in a virtual enterprise operations competition, and gave valid responses to the survey questionnaire. Hierarchical regression analysis shows that: a) empowering leadership is found to be a significant predictor of team per- formance (/3=0. 38, p〈0.05) ; and b) TMS mediates the empowering leadership-team performance link (/3=0. 37, p〈0. 05). The cur- rent study contributes to both empowering leadership and team cognition literature, and provides practical implications for leaders to man- age teams effectively.
