摘 要:家族企业代际传承是家族企业在发展过程中突破成长瓶颈并保持基业常青的关键性因素。从继承人心理契约和继承人-环境匹配的双视角出发,系统分析了家族企业继承人心理契约和继承人-环境匹配的概念、内涵以及对家族企业非经济因素继承的影响,初步构建了家族企业继承人选择分析框架,进而提出了五种家族企业继承人选择模式。文章指出家族企业应当理性设计继承人计划,通过对继承人心理契约和继承人-环境匹配的有机组合,选择最佳的继任方式,以期实现高继承绩效。The transition in generations in family business is the most essential factor to keep the family business evergreen. This paper analyzes the conception,characteristics of successors' psychological contract and the successor-environment match in family business,and then points out that successors' psychological contract and successor-environment match lay a significant impact on the intergenerational transition of family business"genes". Thus,this study proposes a theoretical model of evaluating successors in family business based on the psychological contract theory and the successor-environment match theory. Family business owners should design a succession plan and choose the right inheritance mode to achieve the best succession performance through an organic match between successors' psychological contract and the successor-environment match.
