Research on the Relationship between Employee's Perception of Organizational Injustice and Counterproductive Work Behaviors:A Moderated Mediation Model

摘  要:目的探讨组织不公平感与员工反生产行为的关系,以及道德推脱在其间的中介作用和道德认同的调节作用。方法选取企业员工211人,用组织不公平感量表、道德推脱量表、道德认同量表和反生产行为量表进行测量。结果 (1)组织不公平感与反生产行为呈显著正相关,道德认同与反生产行为呈显著负相关;(2)道德认同调节着组织不公平感与道德推脱、反生产行为的关系;(3)道德推脱在组织不公平感和反生产行为之间发挥着部分中介作用;(4)道德认同调节着道德推脱在组织不公平感与反生产行为之间的中介作用。结论道德推脱在组织不公平感与低道德认同者的反生产行为之间发挥着中介作用。Objective The study is to investigate the relationship between employee’s perception of organizational injustice and counterproductive work behaviors,and the mediating role of moral disengagement and the moderating role of moral identity in this relationship. Methods 192 employees participated in this study and were measured by organizational injustice perception scale,moral disengagement scale,moral identity scale and counterproductive work behaviors scale. Results The study revealed that( 1) counterproductive work behaviors correlated with organizational injustice perception positively and moral identity negatively.( 2) moral identity moderates the relationship between organizational injustice perception and moral disengagement and relationship between organizational injustice perception and counterproductive work behaviors.( 3) moral disengagement mediates the effect of organizational injustice perception on counterproductive work behaviors partially.( 4) moral identity moderates the mediating effect of moral disengagement on the relationship between organizational injustice perception and counterproductive work behaviors. Conclusion moral disengagement mediates the effect of organizational injustice perception on counterproductive work behaviors of individuals with low moral identity.
