A Comparative Study of the Differences Concerning the Organizational Commitment of the Enterprise Knowledge Workers from the Perspective of Individual Characteristic Variables

摘  要:文献分析发现,个体特征变量对知识员工组织承诺有显著影响,为了比较这种影响是否随着时代的发展而发生变化,文章对1 221位来自不同地区、不同类型企业的知识员工进行了问卷调查。研究发现:性别、年龄、司龄、职位、行业属性和单位性质对组织承诺有显著影响,学历对组织承诺影响不显著。针对实证结论和新时期员工特点,从员工招聘与激励、宣传教育与文化建设等方面提出了相关管理建议。Study of the literature shows that individual characteristic variables have a significant influence on the organizational commitment of the knowledge workers. In order to compare whether the effect changes along with the time development, this paper makes a comprehensive analysis of the 1221 questionnaires which were gained from different districts and enterprises. Analysis indicates that the gender, age, years in one enterprise, position, industry attribute and unit kind have an obvious effect on organizational commitment. And education has no obvious effect on the organizational commitment. Based on the empirical conclusion and new characteristics of the employees, the management suggestions are put forward from the aspects of employee recruitment and motivation, propa- ganda and cultural construction in this thesis.
