A Cross-Level Effect of Concertive Control and Achievement Goal Orientation on SelfManaging Team Member's Creativity

摘  要:以48个自我管理团队478名员工为研究对象,探讨了协和控制下成就目标导向对员工创造力的跨层次影响。结果表明,精熟导向与创造力呈正向关系,但在高协和控制的调节下,二者呈"S形"非线性关系;表现—趋近导向与创造力的正向关系被协和控制削弱;而表现—回避导向在低协和控制下与创造力呈负向关系,在高协和控制下呈正向关系。研究揭示,自我管理团队的低协和控制,是一个凝聚价值共识的良性阶段,高协和控制是一个既有合作又有道德绑架的矛盾阶段,这为管理实践中完善自我团队奠定了理论基础。This paper uses 478 employees from 48 self-managing teams as the samples to explore the cross-level effect of achievement goal orientation on creativity under the concertive control. The results showed that mastery orientation have a positive relation with creativity, but when moderated by the high level of concertive control, they have a non-linear relationship what is described as the 'S-shaped curve'. The positive relationship between the performance-approach orientation and creativity is weakened by concertive control, and performance-avoid orien- tation has a negative relationship with creativity under the low level of concertive control, but positively relation- ship under the high level of concertive control. This research reveals that low level of concertive control in a self-managing team is the benign stage of value consensus condensed, and high level of concertive control is a contradictory stage with both cooperation and morally kidnapping. All of these lay a theoretical foundation to im- prove self-managing team in the management practice
