摘  要:员工主动性行为对组织的重要性毋庸置疑,变革型领导是其重要影响因素之一。但员工主动性行为至今仍是西方背景下的概念,以中国为背景的实证研究并不多见。本研究结合内在动机原理,以310名领导和员工为样本并运用结构方程模型方法,探讨了中国背景下变革型领导对员工主动性行为的作用机制。研究发现,变革型领导正向影响员工主动性行为,而组织创新氛围在其中发挥着中介作用。最后,对研究结果进行讨论,并指出了研究的局限性。It is well accepted that employees' proactive behaviour is essential for an organization. Transformational leadership exerts great impact on employees' proactive behaviour. Proactive behaviour, however, is a western-based concept, and empirical researches in Chinese context are insufficient. By combining with intrinsic motivation theory using a sample of 310 employees with their supervisors and the statistics method of structural equation modeling, the influencing mechanism of transformational leadership on employees' proactive behaviour in Chinese context is explored. It is found that transformational leadership is positively related to organizational innovation climate and employees' proactive behaviour. Organizational innovation climate mediates the relationship between transformational leadership and employees' proactive behaviour. Finally, we have discussed the results and limitations of this research.
