摘  要:本研究探讨工作幸福感在组织学习影响企业绩效的过程中所起的作用。基于电信企业181个基层管理团队人员的样本数据,检验了组织学习、工作幸福感、员工健康、组织绩效之间的关系,结果表明:组织学习提升了工作幸福感,促进了员工的健康,工作幸福感在组织学习与员工健康之间具有完全中介作用;工作幸福感能够提升组织绩效,工作幸福感在组织学习与组织绩效之间起部分中介作用。Many literatures show that happiness has important consequences for both individuals and organizations at different levels. At the day level, state positive mood is associated with creativity and proactivity on the same day and predicts creativity and proaetivity the next day. Positive mood also seems to reduce interpersonal conflict and enhance collaborative negotiation outcomes. At person level, happiness are negatively related to the intention to quit, actual turnover, counter-productive work behavior. However, happiness is positively related to organizational citizenship behavior/contextual performance. At the collective level, there is evidence that average employee satisfaction within a work unit is often related to hard and soft unit level outcomes. All the literatures seem to support the belief that a happy worker is a productive worker. However, managers in China are struggling with helping their subordinates achieve the state of happiness while pursuing efficiency and high quality. For example, many workers in Foxconn, a major supplier of Apple products, including iPad and iPhone, committed suicide because they do not enjoy working for the company. This example shows the importance of helping workers balance job efficiency and personal happiness Many factors, such as organization's culture and high performance work practices, can affect workers' happiness at work. However, few study focuses on whether organizational learning can affect happiness at work and performance. Many scholars have found that organizational learning has been a leading source of competitive advantage. Recently, some researchers have also found learning is one of primary sources of happiness for individual. So, we suggest that organizational learning be used as a key factor to raise happiness at work and performance in organization.
