变革型领导风格对中小学教师工作投入的影响:心理资本的中介和调节作用

摘　　要：本文基于对我国四地644名中小学教师的调查,考察在变革型领导风格对中小学教师工作投入的影响中心理资本的作用。结果表明:变革型领导风格、教师任务型心理资本、人际型心理资本和工作投入各变量间两两正相关;变革型领导风格可预测教师的工作投入;人际型心理资本对变革型领导风格与教师工作投入的关系起调节作用;人际型心理资本在变革型领导风格与任务型心理资本的关系间起调节作用;任务型心理资本是人际型心理资本调节变革型领导风格与工作投入关系中的中介变量。结论:在变革型领导风格与中小学教师工作投入的关系中:心理资本起有中介的调节作用。This research aims to study the relationship between the transformational leadership,psychological capital and teachers＇ work engagement,644 primary and secondary school teachers participated in the research.The research finding shows：Transformational leadership,teachers＇ Task-oriented psychological capital,Interpersonal-oriented psychological capital and work engagements are significantly positive correlated each other;Interpersonal-oriented psychological capital can adjust the transformational leadership＇s effect on work engagement;Interpersonal-oriented psychological capital can adjust the transformational leadership＇s effect on Task-oriented psychological capital;Task-based psychological capital is the mediating variable in the effect that interpersonal psychological capital regulating the relationship between transformational leadership and work engagement.Conclusion：The influence of transformational leadership on teachers＇ work engagement is through the mediating effect and the moderating effect of psychological capital.Besides,the conclusion of the study also provides theoretical support and guidance for leaders of school to regulate their leading methods.
