摘  要:为考察诚信领导、领导—成员交换(LMX)和个体主动性三者之间的关系,收集了208份有效调查问卷,在领导行为理论和社会交换理论的基础上分析了LMX在诚信领导与个体主动性之间的中介效应。研究发现,诚信领导对员工个体主动性的正向影响达到显著;LMX在其中具有完全的中介作用,即诚信领导通过LMX的中介作用影响员工的个体主动性。结果表明,诚信领导能够提高领导—成员交换的质量,增强个体的积极情绪,作为一种激励因素,它促进了员工的个体主动性。In order to investigate correlation among authentic leadership,leadership-member exchange relationship( LMX) and individual initiative,208 valid questionnaires were collected; on the basis of the leadership behavior theory and social exchange theory,the paper analyzed the LMX's mediating role between leadership and individual initiative. The study found that the authentic leadership has a significantly positive effect on the initiative of individual employee; LMX has the effect of complete mediation in which authentic leadership affects their individual initiative by LMX intermediary role. The results showed that authentic leadership can improve leader- member exchange quality,and strengthen individual positive emotions; as a motivating factor,it promotes individual initiative of employees.
