摘 要:为了探索高新技术企业中领导行为对员工知识创造行为的影响及其作用机制,在修订出员工知识创造行为测量问卷基础上,对长江三角洲地区501名高新技术企业人员进行问卷调查。结果发现:(1)变革型领导行为对员工知识创造行为的预测显著;(2)心理授权部分中介变革型领导行为对员工知识创造行为的影响;(3)组织创新气氛调节心理授权对员工知识创造行为的影响,只有在低组织创新气氛条件下心理授权对员工知识创造行为影响显著。这表明高新技术企业中变革型领导行为会通过员工心理授权的部分中介影响员工知识创造行为,并受到组织创新气氛的调节缓冲。To explore the impact of leadership behavior on employees' knowledge creation behavior in high-tech enterprises, we revised the questionnaire of employees' knowledge creation behavior, and surveyed 501 employees from high-tech companies. Results showed that:(1) Transformational leadership positively predicted employees' knowledge creation behavior.(2) Psychological empowerment mediated the relationship between transformational leadership and employees' knowledge creation behavior.(3) The organizational climate for innovation moderated the impact of psychological empowerment on employees' knowledge creation behavior, which meant that only under the condition of low organizational climate for innovation the impact of psychological empowerment on employees' knowledge creation behavior was significantly.Employees' knowledge creation behavior was influenced by transformational leadership through the partial mediated effect of psychological empowerment, and the moderated effect of organizational climate for innovation in high-tech enterprises.
