摘 要:高层次医学人才是医疗系统的重要人才竞争力,也是各级医疗卫生系统人才流动的主要群体。该文探讨高层次医学人才职业成长、组织承诺和离职倾向的关系。采用问卷调查的方法,对七家医院的医生发放300份问卷,利用统计软件进行实证分析。结论如下:职业成长对组织承诺有正向影响,对离职倾向有负向影响,组织承诺在职业成长和离职倾向之间起完全中介作用。建议医院重视并从多方面促进高层次医学人才的职业成长,培养他们的组织承诺,采取各种措施降低员工的离职倾向。The high-level medical professional is an important professional competitive power in the medical system, and it is also the major group of the profession turnover in various levels of medical health systems, the paper studies the relationship between the career growth, organization promise and turnover intention of the high-level medical professionals, 300 pieces of questionnaires were issued to the doctors in 7 hospitals, and the empirical analysis was conducted by using the statistical software, and the conclusions are as follows, the career growth has a positive effect on the organization promise and has a negative effect on the turnover intention, and the organization promise totally plays a medication role in the career growth and turnover intention, and the hospital is suggested to pay attention to and promote the career growth of high-level medical professionals from multiple aspects, cultivate their organization promises and adopt various measures to reduce the turnover intention of staff.
