摘 要:目的探讨心理授权在临床护士组织氛围与护士创新行为之间的中介效应。方法采用心理授权量表、护理组织氛围量表、创新行为量表对3所三级甲等医院1 200名护士进行问卷调查。结果临床护士的心理授权与组织氛围及创新行为呈正相关(P<0.01);组织氛围与创新行为呈正相关(P<0.01);组织氛围对创新行为的解释变异量为1.2%,心理授权对创新行为的解释变异量为1.5%。组织氛围对创新行为直接效应为0.34,间接效应为0.04,总效应为0.38。结论组织氛围与心理授权对护士创新行为有一定的预测作用,心理授权在组织氛围与创新行为的关系中起到中介作用。Objective To investigate the mediation effect of psychological empowerment between organizational climate and innovative behavior among clinical nurses. Methods A total of 1 200 clinical nurses were investigated by psychological empowerment scale, the nursing organizational climate scale and in- novative behavior scale. Results There were positive correlations between psychological empowerment and organizational climate and innovative behavior among clinical nurses ( P 〈 0.01 ). The organizational climate was positively correlated with innovative behavior ( P 〈 0.01 ). Organizational climate could explain 1.2% variance of innovation behavior,psychological empowerment could explain 1.5% variance of innovative behavior. The direct effect of organizational climate for innovative behavior was 0.34, the indirect effect was 0.04, the total effect was 0.38. Conclusion Organizational climate and psychological empowerment have predictive roles on evaluating innovative behavior in clinical nurses, and psychological empowerment has a completely mediating effect between organizational climate and innovative behavior.
