摘  要:目的:了解某三甲专科医院医护人员的工作投入、工作倦怠、离职倾向与任务绩效现状,分析工作投入与工作倦怠对离职倾向与任务绩效的预测效应及其强度,为临床工作干预和医院管理提供理论依据。方法:采用综合基本情况、中文版U-trecht工作投入量表、MBI-GS、离职倾向表与任务绩效表的调查问卷,对该三甲专科医院190名医护人员进行调查。结果:(1)医护人员工作投入与任务绩效处于较高水平((80.34±19.26)分、(37.46±4.65)分),具有一定的工作倦怠现象与较高的离职倾向((44.93±13.46)分、(12.26±4.11)分);(2)低成就感与活力维度对任务绩效有显著的预测效应(R2=16.4%,F=17.803,P<0.05);玩世不恭维度对离职倾向有显著的预测效应(R2=15.5%,F=33.651,P<0.05);工作投入与工作倦怠对二者的效应预测程度不同。结论:医院管理者要重视医护工作的合理分配,完善激励机制、薪酬体制与工作晋升制度,构建组织支持网络,加强沟通与交流,促进医护人员工作成就感的实现,避免离职心态的产生,从而提高医护人员的工作绩效水平,促进医护人员队伍建设。To understand characteristics of work staffs' work engagement, Job Burnout, Turnover Intention and task perform- ance in a tertiary level 1 st class specialized hospital, analyze their correlation and provide theory basis for hospital management. Methods A total of 190 work staffs were investigated with a questionnaire integrating the Chinese version of Utrecht Work Engage- ment Scale, MBI-GS ,turnover intention and task performance table. Results (1)Work engagement and task performance of work staffs were at a higher level ( (80.34 ± 19.26) points, (37.46 ±4.65) points) ,and had a certain job burnout phenomenon and higher turnover intention ( (44.93 ± 13.46) points, ( 12.26 ±4.11 ) points) ; (2) Dimensions of low achievement and vitality had significant effects on task performance (R^2 = 16.4% ,F = 17. 803 ,P 〈0.05) ;Dimensions had a significant effect on turnover in- tention (R^2 = 15.5 % , F = 33.651, P 〈 0.05 ) ;Work engagement and job burnout had different effects on turnover intention and task performance. Conclusion Hospital managers need attach great importance to the reasonable allocation of medical work, improve the incentive and salary mechanism and job promotion system, build organizational support network, and strengthen communication, in order to promote job satisfaction of medical staff,avoid leaving mentality, improve medical staff's work performance and develop the medical staffs" team.
