摘 要:基于个人—组织匹配理论、双元学习理论和创造力相关理论,探讨双元型人力资源系统对员工创造力的影响机制与边界条件.以36家高新技术企业中336名研发人员为调查对象,运用多层线性回归分析法对理论模型进行检验.结果表明:双元型人力资源系统与员工创造力呈显著正相关;双元学习在双元型人力资源系统与员工创造力之间起部分中介作用;情境分离能力对双元型人力资源系统与员工创造力之间的正向关系具有显著的强化效应.研究结论不但丰富了战略性人力资源管理的研究视角,对如何在创新过程中开展双元学习和激发员工创造力也具有一定的实践意义.Based on the theories of person-organization fit, ambidextrous learning and creativity, it explored the mecha- nism and moderating effect of ambidextrous human resource system on employee creativity. Through the questionnaire survey data of 336 R&D employees in 36 high-tech enterprises, it conducted hierarchical regression to testify the con- ceptual model. Results reveal that: ambidextrous human resource system has a significant positive effect on employee creativity; ambidextrous learning mediates the relationship between ambidextrous human resource system and employee creativity ; contextual separation ability moderates the positive relationship between ambidextrous human resource system and employee creativity. These findings not only enrich the research perspective of strategic human resource management, but also have practical significance in how to carry out ambidextrous learning and stimulate employee creativity in the process of innovation.
