摘  要:本研究基于个体人力资本的内涵,通过文献分析、内容分析、因子分析、相关分析与回归分析,开发出了具有良好信效度的本土人力资本量表并将之与其他测量研究进行了比较,结果显示:本土人力资本构念具有二阶三因子结构,分别是知识技能、思维能力与人际能力,其中知识技能与其他测量研究在内容上具有一致性,思维能力在内容上则更为全面,而人际能力则是以往测量研究所没有的,充分体现了中国情景下人力资本的特色,也是本研究的一大理论贡献。在控制了性别、职位、学历和工作年限等人口学变量后,人力资本三维度对任务绩效的影响作用由大到小依次为:思维能力、人际能力和知识技能,说明相对于知识技能而言,思维能力与人际能力是个体所拥有的更为重要的人力资本。Based on the connotation of individual human capital, this study has developed a scale of indigenous human capital with good reliability and validity through the empirical methods of literature review, content analysis, factor analysis, correlation analysis and regression analysis. Although there are already a few empirical studies about human capital in China, those are mostly replications of western studies. The main purpose of this study is to develop a scale of indigenous human capital in the context of Chinese culture. Compared with several representative measurements in the current academic circles, the research results indicated that. the indigenous human capital has three- dimensional structure, knowledge and skills, conceptual capability and interpersonal ability. To a great extent, knowledge and skills is similar to the other measurements in the content~ conceptual capability is more comprehensive than others' in the content but interpersonal ability is very special for its characteristics with Chinese culture and this is a great theoretical contribution of this study. Regression analysis indicates that the influence of three dimensions of human capital on task performance has significant differences with the descendent order of conceptual capability, interpersonal ability, knowledge and skills by controlling the demographic variablessuch as gender, position, educational background and working seniority. This shows that relative to the knowledge and skills, conceptual capability and interpersonal ability are more important components of individual human capital.
