摘 要:员工主动担责行为作为企业持续发展的动力,已成为学界和商界共同致力探讨的重要议题。本研究以资源保存理论为基础,从可培训的技能层面出发,通过实证分析探究政治技能对主动担责的深层影响机制。对156份两阶段数据进行统计分析,结果发现:员工政治技能对主动担责有显著正向影响;心理授权在政治技能与员工主动担责之间起部分中介作用;员工不确定性规避显著调节了员工政治技能与心理授权之间的关系,并显著调节了心理授权在政治技能与员工主动担责之间的中介作用。As the driving force of sustainable development of enterprises, employee taking charge behavior has become an important topic that scholars and business circles work together to explore. Based on these, the paper explored the deep impact mechanism of the politic skills on the employee taking charge behavior through Conservation of Resources theory and individual technical ability. The statistical analysis of 156 sample data shows that psychological empowerment plays a partly mediating role in the relationship between political skill and employee's taking charge behavior; uncertainty avoidance positively mediates the relationship between political skill and psychological empowerment; uncertainty avoidance prominently mediating psychological empowerment in the relationship between political skill and employee's taking charge behavior.
