摘 要:不当督导是高校运行管理中普遍存在的负性领导方式。文章运用问卷调查方法,获取463名下属与上级的配对数据,研究不当督导、交换意识、高校教职员工退缩行为关系,并探讨人口变量的调节作用。结果表明:不当督导对退缩行为具有显著正向影响;交换意识对退缩行为具有正向调节作用;性别在不当督导与退缩性行为之间起的调节作用不等,其中,不当督导对于女性退缩行为的影响比男性的影响更强;工资在不当督导与退缩行为关系之间起负向调节作用。最后就改善高校领导方式提出相应建议。Improper supervision is a common negative leadership in the operation of colleges and universities. This paper adopts the means of questionnaires to obtain the matching data of 463 subordinates and superiors. It mainly studies the relationships among the improper supervision,exchange awareness and withdrawal behavior of college staffs and discusses the regulation effect of population variables. It is concluded that improper supervision has a significant positive effect on withdrawal behavior; exchange awareness has a positive regulation effect on withdrawal behavior; gender plays different roles on improper supervision and withdrawal behavior,in which the improper supervision has a deeper impact on withdrawal behavior of females than that of males; salary plays a negative role in the relationships between improper supervision and withdrawal behavior. At last,some suggestions are put forward to improve the way of leadership in colleges and universities.
