摘 要:目的探索组织承诺在护士长变革型领导行为和交易型领导行为与护士工作满意度间的中介作用。方法选取哈尔滨市4所三级甲等医院800名护士,采用多要素领导行为问卷、组织承诺量表和护士工作满意度量表进行相关问卷调查。结果相关分析显示,变革型领导行为与组织承诺、工作满意度呈显著正相关(r=0.466,P<0.01;r=0.377,P<0.01),交易型领导行为与组织承诺、工作满意度呈显著正相关(r=0.383,P<0.01;r=0.197,P<0.01),同时组织承诺与工作满意度呈显著正相关(r=0.404,P<0.01)。回归分析和Bootstrap方法结果显示:组织承诺在护士长变革型领导行为与护士工作满意度间起到了部分中介作用,中介作用大小为0.139;而在护士长交易型领导行为与护士工作满意度间却起到了完全中介作用。结论护士长不同领导行为对护士工作满意度的影响是不同的,变革型领导行为比交易型领导行为更有助于提高护士工作满意度,同时提高护士组织承诺是提高其工作满意度的有效途径。Objective To explore the mediating role of organizational commitment between transformational leadership/transactional leadership and nurses job satisfaction. Methods Selecting 800 nurses from 4 hospitals in Harbin City to carry out a questionnaire survey,which includes MLQ,OCQ and MMSS. Results Results of correlation analysis indicated that transformational leadership was positively related to organizational commitment and job satisfaction(r=0.466, P〈0.01; r=0.377, P〈0.01), and transactional leadership was positively related to organizational commitment and job satisfaction(r=0.383,P〈0.01;r=0.197,P〈0.01), moreover,organizational commitment was positively related to job satisfaction(r=0.404,P〈0.01). Hierarchical regression analysis and Bootstrap analysis suggested that organizational commitment played a partial mediating role in the relationship between transformational leadership and job satisfaction,and the mediating effect was 0.139;however,organizational commitment played a complete mediating role in the relationship between transactional leadership and job satisfaction. Conclusion Different leaderships have different effects on job satisfaction. Transformational leadership is more conducive to job satisfaction than transactional leadership. In addition, improving nurses' organizational commitment is an effective way to improve their job satisfaction.
